What does a carbon-literate/sustainability minded employee actually look like, and how and why would you hire one?

For many organisations, sustainability is no longer a standalone function. It is becoming a core business consideration that influences strategy, operations, procurement, reporting, and talent acquisition. As a result, employers are increasingly looking for people who can contribute to environmental goals, regardless of their job title.

This raises an important question: what does a carbon-literate/sustainability minded employee actually look like, and how and why would you hire one?

The Carbon Literacy Project defines Carbon Literacy as “An awareness of the carbon costs and impacts of everyday activities, and the ability and motivation to reduce emissions, on an individual, community and organisational basis.” In simple terms, a carbon-literate employee understands how their decisions affect the environment and is equipped to take meaningful action.

While dedicated sustainability professionals remain in high demand, carbon literacy is becoming valuable across a much broader range of roles. Today's employers are increasingly seeking candidates who can think critically about resource use, efficiency, environmental risk, and long-term business resilience.

So, what characteristics should employers be looking for?

A carbon-literate/sustainability minded employee is often someone who:

* Understands how sustainability relates to their role and wider business objectives.

* Considers environmental impact when making decisions.

* Identifies opportunities to reduce waste, emissions, or inefficiencies.

* Stays informed about sustainability trends and emerging regulations.

* Can communicate environmental priorities confidently with colleagues, customers, and stakeholders.

* Demonstrates a willingness to challenge established processes and drive positive change.

Importantly, these qualities are not limited to sustainability managers or ESG specialists. We increasingly see employers seeking carbon-literate candidates in sectors such as operations, engineering, procurement, construction, manufacturing and facilities management.

So how do I hire a sustainability minded employee?

From a recruitment perspective, assessing sustainability awareness requires looking beyond qualifications alone. While certifications and programmes such as Carbon Literacy training can provide valuable evidence of commitment and understanding, employers should also explore a candidate's behaviours, mindset, and experience.

Consider asking interview questions such as:

* How have you improved efficiency or reduced waste in a previous role?

* Have you contributed to sustainability initiatives within your organisation?

* How do you think climate-related challenges will affect this industry?

These can often reveal more about a candidate's potential impact than technical expertise alone. You may also consider adding in 1 or 2 desirable criteria to your Job Description related to sustainability. This can be a useful approach for shortlisting candidates with some sustainability knowledge prior to interview.

As specialist recruiters in the green economy, we regularly recruit candidates for sustainability-based roles. However, we are also seeing a clear shift in overall employer expectations. Sustainability skills are becoming an important part of future workforce planning in many sectors.

So why would you hire a sustainability minded employee?

Well, organisations that actively seek carbon-literate and sustainability aware employees can be better positioned to meet environmental targets, respond to stakeholder expectations, and adapt to changing market demands. Overall, it is not about creating a workforce of climate experts. It is about building teams that understand some of the possible challenges ahead for organisations and have the knowledge, confidence, and motivation to contribute to solutions.
